There's no doubt military recruitment is a problem for all sides.
Just last week there is a story that the US Coast Guard is having to drastically reduce its active ships and stations due to a lack of manpower and funding.
In Russia, Vlad the Invader has so-far avoided the natural political consequences of killing hundreds of thousands of young Russians in "Meat Wave" assaults in Ukraine.
Vlad avoids the natural consequences by using, almost exclusively, young men from Russia's hinterlands, especially non-Russians.
But there are fewer such men than there are Ukrainians, and so Vlad may eventually be forced to use actual Russian-Russians, or face open rebellions.
From the beginning, Ukrainians were massively outnumbered, almost on the scale of Israel amongst Arab countries, or Taiwan against the CCP, and so have required nearly 100% support from the Ukrainian people.
Fortunately, or unfortunately, Vlad the Invader's insane tactics of attacking civilian targets, killing tens of thousands of Ukrainian civilians, allowing Russian troops to rape, kidnap & murder civilians, such tactics have successfully united nearly 100% of Ukrainians against Russia and in support of their own government's efforts to resist.
Still, there's no doubt things will grow increasingly difficult on all sides the longer Vlad's "special military operation" against Ukraine rages.
